Jumped on the panel of Australian HR Institute (AHRI) NSW state conference with Justine Cooper FCIPD FCPHR, Dr Philip Gibbs and Rhonda Brighton-Hall FCPHR to discuss Generative AI in the HR industry. "You cant spell AHRI without 'AI'..." Well, there was a full room of HR professionals, trainers, consultants and software providers talking about lots of topics. When it came to us, the room turned to the question of 'How is Gen AI relevant to the HR profession'. There are two streams to this question: 1. As a tool, it clearly offers productivity improvements. All (100%!) of the room put their hands up when asked if they've used ChatGPT for their work. This contrasts with the no-one (0%!) put their hand up when asked if they were effectively using Workforce planning systems. (David Burrows?!). What should the room use the tool for? Knowledge management (policies discovery), writing / reading CVs, etc. Some of these have ethical considerations, but most require just common sense. Gen AI is not making decisions, it is not discriminating, it is speeding up your work, that you put your name behind. Based on hands, no-one (0%) had their organisations ban ChatGPT. 2. What should the HR profession do to prepare their workforce for the coming of Gen AI. I feel like we didn't get enough time on this much bigger strategic question, but the impact is clearly going to be felt in both the new set of skills we are going to need (The future of work gets a makeover) and the strategic impact that its likely to involve across jobs and business strategy. The very role of 'human capital', a reasoning system that is moving information around and making judgements, taking responsibility, will change itself. Very few understand this completely, but its certainly coming. A number of questions came through, perhaps the most challenging for me was the opening: 'What is AI'. a simple question, hard to answer for this audience. I've put my answer into the notes below, as well as some links to webinars for HR professionals. While Coldplay fans were screaming ‘Viva La Vida,’ we were screaming for more engagement (and budget) 😅 Here are some of the big questions we tackled that night at Sydney Talent Meetup: Budgets & engagement - how do we keep our teams fired up even when budgets are tight? This one's always tricky. Connecting remotely - making people feel genuinely connected while working remotely is still a big challenge. Regular check-ins, virtual coffee chats – it's the little things. Starting with an EVP - first step? Know your audience! Build your EVP around personas and trial it within your team – feedback is gold. LinkedIn check - what vibe is your LinkedIn profile giving off? Are your values clear? This is your “first impression” – make it count. Employee wellbeing goals - what’s the game plan? Employee care isn’t a ‘nice-to-have’ anymore. Change is the new normal - change keeps coming, so how are we helping our teams handle it? Creating safe spaces and open conversations are key. Keeping diversity top of mind - it’s not just about numbers; it’s about keeping diversity as a constant, real conversation. Technology is a useful servant but a dangerous master. The message coming from Anthony Albanese this week for our younger generation is clear. Albanese wants kids to spend more time engaged in physical activities and less on social media. This aligns with broader concerns about the mental health impact of constant screen time and social media exposure. However, it’s not only our younger generation. In today’s hyper-connected world, the lines between work and personal life often blur, making it harder to switch off. What is the most important metric for a recruitment business to track? After yesterday's bombshell news of one of Australia's fastest growing agencies going into voluntary administration, there was much grandstanding on this platform. It showed the best and worst of our industry. From genuine care and empathy for those impacted, right through to personal condemnation of the leadership and a fair dose of "I told you so" from many. Everybody is an expert in hindsight of course and frankly, some agency owners and execs were indirectly just expressing their relief at the news of the diminished capacity of a disruptive competitor and some much-needed talent hitting the market again! It is this last cohort of agency owners that I want to talk to today. My next piece of advice may offend some, but please rest assured in the current landscape that all of the impacted people will find suitable employment imminently (as they should). But before we all rush in and make offers to these people (just because a rec2rec is creating urgency) let's just take a breath and do our numbers: How is your budget looking against target and year on year? How are your profit margins trending, up, down, flat? How many desks are truly profitable for you (not just being propped up by your superstars on other desks)? How much cash do you have in the bank? What is your reserves policy? Do you have any clients that account for more than 20% of your revenue? Are your billing clients trending up, down or stable in FY24? How much of your work is contracted? When are these up for renewal? What is your internal payroll as a percentage of gross profit? I could go on, but most people have probably stopped reading by now because frankly I have taken the fun and adrenaline out of running a business in this fast-paced, mostly fun and competitive industry. Thought these stats were well worth another share, as industry looks for "fit for purpose" L&D solutions that will assist in addressing our local and global skills and labour shortages...especially across our growing casual and temporary work groups... According to NCVER (2018) over 90% of Australian employers provided some form of training to their employees - 81% said they provided informal training. Most employers using unaccredited training are satisfied that it provides the required skills for their workers. This reflects ABS statistics (2020/21) indicating that 5.1 million (27%) of Australians each year do non-formal learning - and that is on the increase... Knowledge management on the job is very different to learning management in a classroom or online...And based on the 70-20-10 model, is where people gain the knowhow they need to become a valuable member of a high performing team...More is caught than taught and why "Learning in the flow of work" is the next evolution to more traditional modes for training delivery, catering for our modern labour model...
